This can lead to misguided hiring decisions qualified, deserving candidates may lose out on positions in which they would exceed expectations, and companies may end up hiring the wrong kind of talent.Employers should also note that using the MBTI as a selection tool can have dire legal consequences for them. If a tool is designed for selection, it should meet a certain standard that is held up in a curt of law, Haynie says. Whereas with the MBTI, we are very clear, that because its not a selection tool, you could be held liable as an employer if you use the tool in such a way.Proper Use of the MBTIAs Haynie says, the MBTI is a development tool, not a selection tool. Interested employers should use the MBTI to identify employee strengths and blind spots, so that they might help these employees furthe r leverage their strengths and compensate for their blind spots.This tool helps an individual identify what some of their inborn characteristics are, Haynie says. It provides a unique opportunity to not judge, but rather acknowledge that, similar to cultural diversity, we also have personality diversity, and it gives us a common language to talk about our differences.When employers use the MBTI to identify employee strengths and weaknesses, they can use this knowledge to better help employees grow as workers. That is, the assessment does not evaluate how personable or creative or logical a candidate is. The Myers-Briggs looks more at innate wiring and a preference for certain characteristics, like extroversion or introversion, she says. Employers need other tools to measure and compare how much of the behavior people show.While the MBTI identifies the preferences people have for certain characteristics or behaviors, it does not predict how people will act at work. Thats important and really critical for people to understand, because an employee might have a preference for introversion, for example, but at work, they have to stand up in front of large groups of people, and they have to learn to spend lots of time with colleagues and coworkers, Haynie says. If they understand this about themselves, it helps them to see that while they can absolutely perform and be very successful, its going to require more of their energy. The takeaway is that a candidate who tends toward introversion, for example, is not necessarily a candidate who cannot perform an extroverted role with aplomb. Create simulations of the actual performance that let you focus on improving one or more of the roles critical aspects. And now the work intensifies.If you want to improve your own performance (or the performance of others), you need to create simulations of the actual performance that can be repeated many times.In many ways, this is the common-sense step. Gain relevant, timely feedback on the simulated performance from a skilled observerThe problem with practicing on your own is you dont know what you dont know.You dont realize how fast you talk or how you fold your arms in a menacing way while youre trying to listen empathetically. You need someone outside yourself who can give you prompt, honest feedback.In the military, this is called the after-activity review. AARs are extremely important to improving performance among soldiers. The key is that people are willing to step up and be honest about what they saw and heard during the simulated military conflict. Without this intensely honest sharing of opinions, commanders and front-line fighting forces may simply not realize the mistakes they are making.Search for people who will be honest with you and can do so in a skillful way that increases your chances of improving your performance. People who listen to y our voicemails, read your e-mails, observe your body language, and give honest feedback are valuable. Carefully select people to gather insights from on even the most minute details of your performance as a leader.5. Consider the feedback and make adjustments And now its time to let go of your ego.Youve asked people for their honest opinions of your performance. In some cases, your boss gave you feedback without being asked for it. Your first reaction might be to ignore the input or to fight it and try to prove that its wrong. If thats the case, then your second reaction had better be to consider the input.Considering input does not equal doing exactly what youre told. Considering input means evaluating what youve heard and deciding what you will do with it. Will you implement exactly what you were told, will you tweak the advice a bit and apply the variation of the advice, or will you decide that this is something you have considered and have chosen not to do it that way?6. Repeat steps three to five for 10,000 hours And now for the step that separates the world-class performer from the mediocre.So far, nothing is too surprising. Identifying the smallest details of a performance and working to improve them by receiving honest input from a skilled observer is a process weve all used since we were children. Its how we learned to read and write and tie our shoes. We did something, someone watched and gave us feedback, we made adjustments, and we got better. Its not complicated.Performance improvements take time. A great deal of time, as a matter of fact.As you repeat s teps three through five over and over and over, you slowly but surely begin to improve your performance as a manager in subtle ways. You may find a critical aspect of your role that is even more important than the five with which you started.If that happens, focus on that aspect and let go of the least important aspect of your starting five.The process is not sexy, but it can have an enormous effe ct on your career and your organizations results over the long term. Dont be fooled by its simplicity. The greatest challenge to becoming an expert performer is applying the process of thought-filled practice over and over and over for 10,000 hours. Ten thousand hours of thought-filled practice takes roughly 10 to 14 years. (If youre maniacal, you might get there in six to nine years.)
